englischThe Catholic Church in Germany is facing great challenges. The loss of pastors, declining membership and lack of participation in church activities increase organizational insecurity and put pressure on the dioceses, while at the same time the still increasing church tax revenues stabilize the organization. In three case studies, this research sheds light on the different change actions of the dioceses of Freiburg (organizational restabilization), Munich and Freising (organizational professionalization), and Trier (spiritual democratization). The comparison distills key factors influencing negotiation processes and develops a model which shows that the variance can be explained by the differing professional socialization of leadership personnel.
Die katholische Kirche in Deutschland steht vor großen Herausforderungen. Der Verlust von Seelsorger:innen, sinkende Mitgliederzahlen und ausbleibende Partizipation steigern die organisationale Unsicherheit und setzen die Diözesen unter Druck, gleichzeitig stabilisieren die noch steigenden Kirchensteuereinnahmen die Organisation. In drei Fallstudien beleuchtet diese Arbeit das Veränderungshandeln der Diözesen Freiburg (organisationale Restabilisierung), München und Freising (organisationale Professionalisierung) sowie Trier (spirituelle Demokratisierung). Der Vergleich destilliert zentrale Einflussfaktoren auf Aushandlungsprozesse und entwirft ein Modell, dessen Varianz durch die differierende berufliche Sozialisation des Führungspersonals erklärt wird.
